Game Development Studios With Sustainable Workweeks and Overtime Practices

If you want a game-development job with a shorter, more predictable week, the strongest publicly documented examples are Super Spline Studios and Hutch in the UK. Super Spline says it permanently operates a four-day week with no pay reduction, no longer days and a zero-tolerance overtime policy. Hutch says it normally avoids overtime and converted a six-month four-day trial into a policy reviewed every 12 months. Splash Damage announced a four-day, London-based week, but did not initially disclose pay, leave or permanence. Armor Games, KO_OP, Kitfox Games and ManaVoid Entertainment have also described four-day operations in a GDC panel. Brace Yourself Games and Talewind are promising directory-listed leads that should be checked against current employer pages before you apply.

Those examples are exceptions, not proof that game development has solved crunch. A 2023 Gameworkers.org survey found that half of respondents had experienced crunch in the previous two years, 22.3% were currently working uncompensated hours and 17.7% had done so in the past. Treat every “four-day week” or “no crunch” statement as a policy claim to verify: ask about actual hours, salary, emergency rules, release periods and whether the arrangement is permanent.

What counts as a sustainable game-development workweek?

A sustainable schedule is more than changing Friday’s label on a calendar. You need to know the weekly hours, whether salary is protected, how overtime is handled, and what happens when a launch slips. A genuine 32-hour week is different from compressing five eight-hour days into four ten-hour days. A permanent policy is different from a six-month experiment or an informal team custom.

  • Brand New in box. The product ships with all relevant accessories
  • Hours and pay: Is the week 32 hours, another reduced total, or unchanged hours over four days? Is annual salary unchanged?
  • Overtime boundary: Is overtime prohibited, allowed only for emergencies, manager-approved, paid, exchanged for time off, or not addressed?
  • Permanence: Is the policy permanent, under a rolling review, time-limited, or merely a recruiting statement?
  • Delivery safeguards: Does the studio control scope, staff projects realistically, set quiet periods and measure wellbeing or productivity?
  • Location and flexibility: Is work remote, hybrid or office-based? Are there core hours or time-zone obligations that effectively lengthen the day?
  • Recovery and benefits: Check paid vacation, sick leave, parental leave, mental-health support and compensatory rest.
  • Evidence quality: A dated employer policy or named executive is stronger evidence than a directory entry, an undated job advert or an employee’s isolated comment.

Studios with the clearest public evidence

Studio Published schedule or overtime position What is established Qualification
Super Spline Studios (UK) Permanent four-day week; no pay reduction and no increase in hours; public zero-tolerance stance on overtime and crunch Fully remote roles or an office option, internal development and promotion, and annual profit share are also stated by the studio These are company announcements and leadership statements, not an independent audit
Hutch Games (UK) Four-day week adopted after a six-month trial beginning June 2022; outside critical work and emergencies, the company says it does not work overtime Policy is reviewed on a rolling 12-month basis; flexible hours, mental-health coaching, private medical insurance and enhanced parental leave are listed Emergency and critical-work exceptions mean “no overtime” is not absolute
Splash Damage (UK) Announced in July 2023 that it was moving to a four-day week at its London office Public announcement identifies the four-day, on-site format At the time of the announcement, pay, leave and permanence were not disclosed
Armor Games Moved to a four-day week in 2021, according to a GDC Independent Games Summit listing Panel covered transition methods, data collection, wellbeing and coordination with five-day partners Confirm the current arrangement and contract terms with the employer

Kitfox Games Four-day week since June 2021, according to the GDC listing Presented as an established operating model rather than a one-off experiment Verify whether the policy still applies to every team and role
ManaVoid Entertainment Four-day operation for several years, according to the GDC listing Panel addressed recruiting, partner coordination and mental-health practices The listing does not establish a current salary or overtime rule
Brace Yourself Games Monday through Thursday, no more than 32 hours per week 4dayweek.io lists paid winter and summer closures, open paid time off and unlimited sick days Directory information; verify each benefit and schedule on the current careers page
Talewind Fully remote across the UK; four-day, no-crunch, 32-hour schedule 4dayweek.io quotes Product Director David saying employees work only their hours Directory information; obtain current written terms from Talewind

Super Spline Studios: the strongest stated boundary

Super Spline Studios has announced a permanent four-day week for its UK operation without reducing pay or increasing daily hours. That combination matters: employees are not being asked to recover the lost day by extending the remaining four days. The studio also says it has never used crunch or overtime and describes a strict, public, zero-tolerance policy.

Co-founder Aron Durkin linked the schedule to long-term careers, fully remote work or an office option, internal promotion and annual profit sharing. Co-founder James Childs described the overtime rule as one of the studio’s defining commitments. Because the evidence comes from the company itself, ask candidates or hiring managers how the policy is enforced during certification, launch and emergency support. A written policy can be strong evidence while still allowing for changes in leadership, project scope or local employment law.

Hutch: reduced week with explicit exceptions

Hutch’s careers information says it promotes work-life balance and, outside critical work and emergencies, does not work overtime. The company trialled a four-day week for six months starting in June 2022 and then made it official, subject to a rolling 12-month review. That review mechanism is useful to understand: the schedule is a formal policy, but it is not presented as irrevocable.

Rank #2

The same careers material lists flexible hours, small autonomous teams, mental-health coaching, private medical insurance and enhanced parental leave. During interviews, ask what “critical” means, who can declare an emergency, whether extra time is paid or returned as leave, and how often exceptions occurred in the last release cycle.

Splash Damage: a public announcement with missing terms

In July 2023, GameDeveloper reported Splash Damage’s announcement that it was moving to a four-day work week on-site in its London office. The announcement establishes the location and intended schedule, but the contemporaneous report did not establish whether salary would remain unchanged, how leave would accrue or whether the arrangement was permanent.

Do not infer full pay or a no-crunch guarantee from the four-day label alone. For a current vacancy, request the written weekly hours, salary basis, trial or review date, and overtime process. This is a useful example of why policy details matter as much as the headline.

What the GDC panel adds

A GDC Independent Games Summit listing grouped Armor Games, KO_OP, Kitfox Games and ManaVoid Entertainment as studios using four-day schedules. It dates Armor Games’ move to 2021, KO_OP’s four-day studio to 2020, Kitfox Games’ to June 2021 and describes ManaVoid as having used the model for several years.

The panel was not simply a list of shorter weeks. It covered why studios changed, how they transitioned, what data they collected, mental-health practices, recruiting and coordination with partners that still work five days. That last issue is operationally important: a four-day internal schedule can be undermined if publishers, co-development partners or platform contacts expect responses on the studio’s day off.

The listing does not provide a current contract for every role, salary treatment or overtime rule. Use it as a lead, then ask the employer for present-day details.

Directory-listed leads that need verification

Brace Yourself Games

4dayweek.io describes a Monday-through-Thursday schedule capped at 32 hours, plus paid winter and summer closures, open paid time off and unlimited sick days. If those terms are still current, they address both workload and recovery. Confirm whether “open PTO” has a minimum expectation, whether closures are additional paid days, and how sick leave works for contractors or employees in different jurisdictions.

Talewind

The same directory describes Talewind as fully remote across the UK with a four-day, no-crunch, 32-hour schedule. Product Director David is quoted saying the company ensures people work only their hours. Ask for the current careers-page wording and an explanation of release support, on-call expectations and meeting hours across time zones before treating the listing as definitive.

Why “no crunch” is difficult to prove

Crunch is often a deadline symptom rather than a normal weekly average. Gameworkers.org’s 2023 survey found that 25% of respondents averaged at least 41 hours per week, while the longest reported average workweek was 95 hours. Half of respondents had experienced crunch in the preceding two years. A studio can therefore report an average near 40 hours while still imposing severe spikes near a launch.

The same survey found 22.3% of workers currently performed uncompensated hours and 17.7% had done so previously. It also found that 52.1% had performed duties belonging to another job title, a sign that understaffing and scope changes can shift work even when a formal overtime rule exists. Benefits were uneven: 36.7% lacked an employer-sponsored retirement plan, 25.6% lacked paid vacation and 21.3% lacked paid sick time.

These figures describe surveyed workers, not every studio or country, but they explain why a public four-day policy deserves practical scrutiny. Ask how milestones are set, whether scope can be cut, who adds staff when risk rises and what happens after a late-night emergency.

How to verify a studio before accepting an offer

  1. Read the current careers and employee-handbook language. Record the stated weekly hours, salary basis, office days, core hours and review date.
  2. Separate normal practice from exceptions. Ask for examples of the last launch, certification pass or critical incident and how many extra hours were worked.
  3. Clarify compensation. Determine whether overtime is paid, converted to time off, prohibited or silently expected. Ask whether your classification makes you exempt under the relevant law.
  4. Check permanence. A permanent policy, a rolling annual review and a pilot have different job-security implications.
  5. Test cross-company coordination. Find out whether publishers, outsourcing partners and platform contacts operate five days and who covers the studio’s day off.
  6. Speak with more than one employee. Ask people in production, engineering, art and QA whether hours match the written policy.
  7. Get the terms in writing. The offer or employment agreement should state weekly hours, pay, leave, work location and any on-call or emergency requirement.

Questions that expose hidden overtime

  • “What time did the team finish during the last release week?”
  • “How often has the emergency exception been used in the past year?”
  • “If I work late, what exact process gives me pay or time back?”
  • “Is Friday completely meeting-free, or are employees expected to monitor messages?”
  • “Can a milestone be moved or scope reduced when the team is behind?”
  • “Does the four-day policy cover contractors, probationary employees and every discipline?”
  • “When was the policy last reviewed, and can it be withdrawn for a project?”

Choosing among the options

If guaranteed reduced hours and unchanged pay are your priority, Super Spline’s published policy is the clearest fit, subject to verifying that it remains current for the role. If you can accept emergency exceptions and an annual review, Hutch offers unusually specific public terms plus listed health and family benefits. Splash Damage may suit someone who wants a London office and a four-day format, but its missing pay and permanence details must be resolved first.

The GDC-listed studios may offer mature operating experience, yet the panel listing alone cannot answer your contract questions. Brace Yourself Games and Talewind are useful leads for 32-hour roles, especially if paid closures or fully remote work matter, but directory descriptions should never replace a current employer statement.

Across all of them, the decisive test is whether the studio has mechanisms that prevent deadline spikes: controlled scope, realistic staffing, authority to move dates, transparent incident tracking and genuine recovery time. A shorter calendar is sustainable only when those mechanisms protect it.
