Naughty Dog Crunch Was “Grueling,” but Artist Matt Radford Says the Story Is More Complicated

Matt Radford says Naughty Dog crunch could be grueling, but describes a more complicated mix of long hours, motivation and peer pressure.

Former Naughty Dog VFX artist Matt Radford says there were “definitely some grueling times” and that making Uncharted 4 and The Last of Us involved long hours. He also rejects a simple account of management imposing overtime on unwilling workers, describing a culture of motivated colleagues who pushed one another. That is one artist’s experience—not proof that crunch was optional or felt the same across teams.

What Matt Radford said about Naughty Dog crunch

In a Kiwi Talkz interview, episode #219, Radford discussed his work as a VFX artist on Uncharted 4 and The Last of Us. GamesRadar+ quoted him acknowledging both the difficult periods and the team’s drive:

“There was definitely some grueling times, but the results do speak for themselves, and ultimately I think Naughty Dog’s secret is the people, and it’s the way that everyone there is driven.”

Radford said the story was not as straightforward as an “evil corporation” demanding horrific hours. In his recollection, highly motivated people pushed those around them to do their best work, with peer pressure playing a role—and “it took a lot of hours.”

He also recalled that workers could feel as though 100-plus-hour weeks were possible. That is a description of what he remembers people feeling, not a verified tally, average, or studio-wide figure.

Why “defends the studio” needs qualification

Radford’s explanation complicates a portrayal of crunch as only top-down coercion; it does not establish that the workplace was harmless or that overtime was freely chosen by everyone. Peer pressure can influence a decision even when a manager does not issue an explicit order. Workers may also have different levels of power to refuse extra hours, depending on their role and circumstances.

GamesRadar+ identifies Radford as a VFX artist on the two named games, but his account does not establish how every department experienced overtime, or whether conditions were the same across projects and production periods. It is personal testimony, not an employee survey.

What Naughty Dog leaders said in 2021

In a 2021 Game Informer interview, Naughty Dog co-presidents Evan Wells and Neil Druckmann discussed the challenge of balancing work and wellbeing. Wells said the studio was working to find the right balance. Druckmann said wellbeing involved both the number of hours worked and the stress a person felt, noting that people had different situations.

Those remarks provide leadership’s perspective at that time; they do not verify current working conditions or independently establish how overtime was handled on a particular team.

What a fuller account of crunch would need to establish

Whether overtime was difficult—and whether a worker could meaningfully decline it—depends on more than the number of hours. A useful comparison of crunch accounts asks:

  • Compensation: Was overtime paid, offset with time off, or handled another way?
  • Choice: Was it optional in practice, or required by managers or production needs?
  • Pressure and consequences: Did managers or colleagues create pressure, and what happened to people who refused?
  • Production context: What drove the overtime, and could planning or staffing have reduced reliance on it?

Radford’s account speaks directly to long hours, motivation, and peer pressure. It does not answer all of those questions for every worker or project, so it should be read as a nuanced individual account rather than a verdict on the studio as a whole.
